I developed a six-competency leadership framework for an executive search business, balancing people leadership with strategic thinking, delivery and learning agility.

Six leadership levels · Behavioural indicators · Assessment product mapping
Balance people leadership with results.
The framework brings together six competencies in two groups. People Leadership covers Emotional Intelligence, Collaboration and Stakeholder Management. Results Leadership covers Strategic Thinking, Results Delivery and Learning Agility.
I developed definitions and behavioural indicators to make each competency more concrete, with six leadership levels to reflect differences in role scope and responsibility.
Connect the framework to assessment evidence.
I mapped the competencies to an established assessment product and developed a structure for considering leadership behaviours alongside assessment evidence. This connects the framework with an existing assessment tool; the mapping does not independently validate the framework.
Carry the framework into the interview.
The supporting work included a structured interview question bank and scoring guidance, with anchors to help interviewers judge evidence against the relevant competency and leadership level.
I developed the framework and supporting tools iteratively. The materials reflect different stages of that work.
Use role context to guide question design.
I also designed AI workflows that use a position description or role context to identify the appropriate leadership level and draft aligned behavioural questions with scoring guidance. The workflow design keeps questions focused on leadership behaviours while using role context to set the expected level.
A framework and a set of practical tools.
This example focuses on framework design and supporting assessment materials. Independent validation and measured commercial outcomes remain to be established. The AI workflows are documented designs for supporting question development.
